Reacting To Change: Human Resource Management Training

Times are changing and it has become necessary to conduct human resource management training. The reason is not because operations have changed, but that the attitudes and morale of employees have shifted. The role of HR is no longer strictly operational, but now deals with social issues in the workplace as well. Although the human resources process has worked for years, a problem has now developed in the way employees are reacting to it. Enthusiasm seems to have decreased and both managers and employees are unhappy with some part of the human resources process.

When experienced people have a problem at hand, they likely want to make their outcome simpler, more effective, or more logical. From their experience and from listenting to others they also gather operational knowledge, which provides them with more ideas. They want someone to listen, to validate their ideas, and to give their ideas a chance.

In your role as a manager, you have to be careful not to ignore their ideas and avoid change. If you do, you will continue their frustrationand set the standard that you wont listen to their ideas in the future. Although there are a lot of innovative ideas floating around, they will not come to you on their own; you need suggestions from others.

Ask questions often and form channels for ideas to be presented and talked about. Interact with your employees about the process of forming ideas, on other employees productivity, on the department, and on the organization. Your human resource management training skills will be improved if you take these initiatives. Additionally, allow employees to help you recognize difficulties in using their ideas, and develop options for overcoming challenges. Do not hesitate to test some of their ideas and try ideas of limited scope to build confidence that you are open to accepting input. Discuss implementation with others prior to testing to continue to perfect the idea, to improve its chances for success, and to show that good ideas will get executed. The more they learn about the big picture, the more realistic and valuable their ideas will become to you and to the overall productivity of the organization.

A human resources training course may suggest you make changes to your employees work style or environment. However, change can be uncomfortable, especially if there isnt a defined reason for it. Trying to independently change everyones work style or environment only upsets them and can result in retaliation. Instead, try and discover what they want changed in the workplace and make those suggestions your top priorities.

To avoid the problem, explain to employees how and why you are going to make changes. If its an unavoidable change, then announce it with as many details as possible as soon as you can, and accept all questions. If your decision is to improve something in the work environment, then present the idea at a staff meeting. Be prepared to make some alterations to the plans in order to keep employees content and happy. They will be far more likely to support the change if they think they had some influence on it. Once they feel that their input has been implemented, they will feel more comfortable in the future to offer ideas. Human resources training will make you a more effective leader and make the transition of change much simpler.

In late 2010 a geological expedition to Antarctica drilled through the Ross Ice Shelf so they could send an ROV under it. What they found was unexpected: Sea anemones. In their thousands they were doing what no other species of sea anemone is known to do — they were living in the ice itself.

Discovered by the ANDRILL [Antarctic Drilling] project, the team was so unprepared for biological discoveries they did not have suitable preservatives and the only chemicals available obliterated the creature’s DNA. Nonetheless Marymegan Daly of Ohio State University confirmed the animals were a new species. Named Edwardsiella andrillae after the drilling project that found it, the anemone was finally described in a PLOS ONE paper last month.

ANDRILL lowered their cylindrical camera ROV down a freshly-bored 270m (890ft) hole, enabling it to reach seawater below the ice. The device was merely being tested ahead of its planned mission retrieving data on ocean currents and the sub-ice environment. Instead it found what ANDRILL director Frank Rack of the University of Nebraska–Lincoln, a co-author of the paper describing the find, called the “total serendipity” of “a whole new ecosystem that no one had ever seen before”.

The discovery raises many questions. Burrowing sea anemones worm their way into substrates or use their tentacles to dig, but it’s unclear how E. andrillae enters the hard ice. With only their tentacles protruding into the water from the underneath of the ice shelf questions also revolve around how the animals avoid freezing, how they reproduce, and how they cope with the continuously melting nature of their home. Their diet is also a mystery.

What fascinates me about sea anemones is that they’re able to do things that seem impossible

E. andrillae is an opaque white, with an inner ring of eight tentacles and twelve-to-sixteen tentacles in an outer ring. The ROV’s lights produced an orange glow from the creatures, although this may be produced by their food. It measures 16–20mm (0.6–0.8in) but when fully relaxed can extend to triple that.

Genetic analysis being impossible, Daly turned to dissection of the specimens but could find nothing out of the ordinary. Scientists hope to send a biological mission to explore the area under the massive ice sheet, which is in excess of 600 miles (970km) wide. The cameras also observed worms, fish that swim inverted as if the icy roof was the sea floor, crustaceans and a cylindrical creature that used appendages on its ends to move and to grab hold of the anemones.

NASA is providing funding to aid further research, owing to possible similarities between this icy realm and Europa, a moon of Jupiter. Biological research is planned for 2015. An application for funding to the U.S. National Science Foundation, which funds ANDRILL, is also pending.

The ANDRILL team almost failed to get any samples at all. Designed to examine the seafloor, the ROV had to be inverted to examine the roof of ice. Weather conditions prevented biological sampling equipment being delivered from McMurdo Station, but the scientists retrieved 20–30 anemones by using hot water to stun them before sucking them from their burrows with an improvised device fashioned from a coffee filter and a spare ROV thruster. Preserved on-site in ethanol, they were taken to McMurdo station where some were further preserved with formaldehyde.

((Wikinews)) How did you come to be involved with this discovery?

Marymegan Daly: Frank Rack got in touch after they returned from Antarctica in hopes that I could help with an identification on the anemone.

((Wikinews)) What was your first reaction upon learning there was an undiscovered ecosystem under the ice in the Ross Sea?

MD I was amazed and really excited. I think to say it was unexpected is inaccurate, because it implies that there was a well-founded expectation of something. The technology that Frank and his colleagues are using to explore the ice is so important because, given our lack of data, we have no reasonable expectation of what it should be like, or what it shouldn’t be like.

((Wikinews)) There’s a return trip planned hopefully for 2015, with both biologists and ANDRILL geologists. Are you intending to go there yourself?

MD I would love to. But I am also happy to not go, as long as someone collects more animals on my behalf! What I want to do with the animals requires new material preserved in diverse ways, but it doesn’t require me to be there. Although I am sure that being there would enhance my understanding of the animals and the system in which they live, and would help me formulate more and better questions about the anemones, ship time is expensive, especially in Antarctica, and if there are biologists whose contribution is predicated on being there, they should have priority to be there.

((Wikinews)) These animals are shrouded in mystery. Some of the most intriguing questions are chemical; do they produce some kind of antifreeze, and is that orange glow in the ROV lights their own? Talk us through the difficulties encountered when trying to find answers with the specimens on hand.

MD The samples we have are small in terms of numbers and they are all preserved in formalin (a kind of formaldehyde solution). The formalin is great for preserving structures, but for anemones, it prevents study of DNA or of the chemistry of the body. This means we can’t look at the issue you raise with these animals. What we could do, however, was to study anatomy and figure out what it is, so that when we have samples preserved for studying e.g., the genome, transcriptome, or metabolome, or conduct tests of the fluid in the burrows or in the animals themselves, we can make precise comparisons, and figure out what these animals have or do (metabolically or chemically) that lets them live where they live.
Just knowing a whole lot about a single species isn’t very useful, even if that animal is as special as these clearly are — we need to know what about them is different and thus related to living in this strange way. The only way to get at what’s different is to make comparisons with close relatives. We can start that side of the work now, anticipating having more beasts in the future.
In terms of their glow, I suspect that it’s not theirs — although luminescence is common in anemone relatives, they don’t usually make light themselves. They do make a host of florescent proteins, and these may interact with the light of the ROV to give that gorgeous glow.

((Wikinews)) What analysis did you perform on the specimens and what equipment was used?

MD I used a dissecting scope to look at the animal’s external anatomy and overall body organization (magnification of 60X). I embedded a few of the animals in wax and then cut them into very thin slices using a microtome, mounted the slices on microscope slides, stained the slices to enhance contrast, and then looked at those slides under a compound microscope (that’s how I got the pictures of the muscles etc in the paper). I used that same compound scope to look at squashed bits of tissue to see the stinging capsules (=nematocysts).
I compared the things I saw under the ‘scopes to what had been published on other species in this group. This step seems trivial, but it is really the most important part! By comparing my observations to what my colleagues and predecessors had found, I figured out what group it belongs to, and was able to determine that within that group, it was a new species.

((Wikinews)) It was three years between recovery of specimens and final publication, why did it take so long?

MD You mean, how did we manage to make it all happen so quickly, right? 🙂 It was about two years from when Frank sent me specimens to when we got the paper out. Some of that time was just lost time — I had other projects in the queue that I needed to finish. Once we figured out what it was, we played a lot of manuscript email tag, which can be challenging and time consuming given the differing schedules that folks keep in terms of travel, field work, etc. Manuscript review and processing took about four months.

((Wikinews)) What sort of difficulties were posed by the unorthodox preservatives used, and what additional work might be possible on a specimen with intact DNA?

MD The preservation was not unorthodox — they followed best practices for anatomical preservation. Having DNA-suitable material will let us see whether there are new genes, or genes turned on in different ways and at different times that help explain how these animals burrow into hard ice and then survive in the cold. I am curious about the population structure of the “fields” of anemones — the group to which Edwardsiella andrillae belongs includes many species that reproduce asexually, and it’s possible that the fields are “clones” produced asexually rather than the result of sexual reproduction. DNA is the only way to test this.

((Wikinews)) Do you have any theories about the strategies employed to cope with the harsh environment of burrowing inside an ice shelf?

MD I think there must be some kind of antifreeze produced — the cells in contact with ice would otherwise freeze.

((Wikinews)) How has such an apparently large population of clearly unusual sea anemones, not to mention the other creatures caught on camera, gone undetected for so long?

MD I think this reflects how difficult it is to get under the ice and to collect specimens. That being said, since the paper came out, I have been pointed towards two other reports that are probably records of these species: one from Japanese scientists who looked at footage from cameras attached to seals and one from Americans who dove under ice. In both of these cases, the anemone (if that’s what they saw) was seen at a distance, and no specimens were collected. Without the animals in hand, or the capability of a ROV to get close up for pictures, it is hard to know what has been seen, and lacking a definitive ID, hard to have the finding appropriately indexed or contextualized.

((Wikinews)) Would it be fair to say this suggests there may be other undiscovered species of sea anemone that burrow into hard substrates such as ice?

MD I hope so! What fascinates me about sea anemones is that they’re able to do things that seem impossible given their seemingly limited toolkit. This finding certainly expands the realm of possible.

James Alex Fields Jr. of Maumee, Ohio was arrested Saturday and charged with second-degree murder in the death of Heather Heyer of Charlottesville, Virginia when a car drove into a crowd of people counter-protesting a group of white supremacists who were in Charlottesville to protest the removal of the town statue of Confederate general Robert E. Lee. Fields, age 20, was denied bail on Monday morning. Three others were also arrested.

The “Unite the Right” rally began on Friday. It drew such groups as the Ku Klux Klan (KKK) and neo-Nazis and well-known “alt-right” personalities like David Duke and Richard Spencer. They shouted slogans such as “You will never replace us” and “Jews will never replace us” and waved Confederate flags. Counter-protesters including members of Black Lives Matter and antifa — a U.S. anti-fascist movement — gathered in the hundreds. The two sides clashed near Emancipation Park, where the statue stands. The demonstration devolved into physical fights, and Virginia Governor Terry McAuliffe declared a state of emergency and called in the National Guard to remove the protesters.

By varying reports, after the alt-right protesters were removed from the park, a Dodge Challenger drove toward a group of counter-protesters near Fourth Street. In one version of the story, the Challenger drove directly into the crowd, killing Heyer, injuring at least nineteen, and throwing at least two people through the air. In another account, the Challenger hit a sedan from behind, which in turn hit a minivan, and it was these two vehicles that actually made contact with the counter-protesters. The incident is to be investigated by the Federal Bureau of Investigation, the United States attorney for the Western District of Virginia, and the Civil Rights Division of the U.S. Department of Justice. Authorities have not yet disclosed whether Fields was driving.

It was probably the scariest thing I’ve ever seen in my life […] it was pandemonium. The car hit reverse and sped and everybody who was up the street in my direction started running.

Podcaster Robert Armengol, who was present, told the press, “It was probably the scariest thing I’ve ever seen in my life[…] After that it was pandemonium. The car hit reverse and sped and everybody who was up the street in my direction started running.”

On Monday morning, fields appeared in court via video from lockup, and Judge Robert Downer denied bail. He is charged with one count of second-degree murder, three of malicious wounding, and one of hit-and-run. The judge appointed a lawyer for Fields.

Fields lived in Kentucky with his mother until a few months ago, when he moved to Ohio for work. An uncle of Fields told the Washington Post a drunk driver killed Fields’s father before Fields was born, leaving him money in a trust until he turned eighteen. His high school history teacher Derek Weimer told the press that Fields had been a quiet, intelligent student. Fields tried to join the army but, according to Weimer, was rejected because of an antipsychotic medication prescription, though The Guardian noted military records suggesting Fields served for a few months in 2015. His Facebook page, which has since been deleted, once held Nazi imagery and a picture of Hitler. On the day of the rally, Fields was photographed protesting with the neo-Nazi group Vanguard America and holding their insignia.

Fields’ mother, Samantha Bloom, told various news media she had thought her son was at a general Donald Trump rally. She commented he “had an African American friend” and said she was surprised to hear that Fields was involved with white supremacism.

Other fatalities associated with the weekend’s unrest include Virginia State Police troopers Lieutenant H. Jay Cullen and Berke M.M. Bates, whose helicopter crashed while they were investigating the riots.

U.S. President Donald Trump commented, “We condemn in the strongest possible terms this egregious display of hatred, bigotry and violence on many sides, on many sides,” saying that things like this have “been going on for a long long time” and called for “swift restoration of law and order.” He subsequently received criticism from members both major U.S. political parties for not calling out the white supremacists specifically. During his presidential campaign, David Duke associated with the KKK endorsed Donald Trump, which Trump did not reject.

Orrin Hatch of Utah, the longest-serving Republican in the Senate, was one of many from both political parties who criticized President Trump for not calling out the white supremacists specifically, saying via Twitter, “We should call evil by its name. My brother didn’t give his life fighting Hitler for Nazi ideas to go unchallenged here at home.” Similar sentiments were published by former presidential candidate Senator Marco Rubio and New Jersey Governor Chris Christie. Several, including Senators Rubio, Cory Gardner, and Ted Cruz referred to the event as domestic terrorism.

A proposal about a year and a half ago to remove the statue of Robert E. Lee sparked considerable controversy. Advocates of the statue portrayed it as history and opponents as a celebration of white supremacy. A few months ago, the Charlottesville City Council voted to remove and sell the statue, but a lawsuit was filed to prevent it. The statue remains in the park while these matters are resolved.

Robert E. Lee was a major figure in the American Civil War, in which eleven of the slaveholding southeastern states including Lee’s home state, Virginia, attempted to secede from the rest of the country in the culmination of the decades-long debate about slavery. Lee began his career as a United States military officer. He trained at the West Point Military Academy and served in the Mexican-American War before joining the Confederacy at the beginning of the U.S. Civil War in 1861. Officially, he was General of the Army of Northern Virginia.

After surrendering to Union General Ulysses S. Grant, Lee lived quietly as president of Washington College, now called Washington and Lee University. After his death, white Southerners wishing to romanticize the antebellum South and the “Lost Cause” of the Civil War adopted Lee as their hero.

Lee repeatedly and publicly opposed the construction of Confederate war memorials: “I think it wiser moreover not to keep open the sores of war, but to follow the examples of those nations who endeavoured to obliterate the marks of civil strife and to commit to oblivion the feelings it engendered.” Instead, he encouraged other Southerners to focus on the future. According to the Southern Poverty Law Center, about 700 statues of Lee and other Confederate monuments stand in Southern towns and cities.

The head of al-Qaeda in Iraq, Abu Musab al-Zarqawi, has been killed in an air strike on a building north of Baqubah city, according to the Iraqi Prime Minister Nouri Maliki.

“Today [sic] Zarqawi has been terminated,” he said Thursday, and suggested the man the United States had placed a $25 million price tag on for death or capture was located through intelligence.

“What happened today is a result of co-operation for which we have been asking from our masses and the citizens of our country,” he said.

The leader of coalition forces in Iraq, General George Casey said al-Zarqawi was killed in a two-storey safehouse about 8 km north of the city in Diyala province.

Several aides also died with him in the Wednesday evening raid by U.S. F-16 warplanes, including his key lieutenant and spiritual adviser Sheik Abdul Rahman. Some analysts believe a US counter-terrorism unit, Task Force 145, was involved in the attack.

Al-Zarqawi’s body, recovered after two 500-pound bombs had blown through his cover, was identified through fingerprint, tattoo and scar analysis and head likeness. Al-Zarqawi, whose real name was Ahmed Fadhil Nazzal al-Khalayleh, was believed to be in his late 30s when he died of injuries while US forces gave medical aid.

The first munition exploded at 6:15pm was a GBU-12 laser-guided bomb that was shortly followed by the newer GBU-38; both carried 500lb of explosives for total cost of $40,000.

The self-proclaimed frontman for Osama Bin Laden’s activities in Iraq, al-Zarqawi, a Jordanian national, is said to have been involved in the beheading of foreigners, hundreds of suicide attacks, and an insurgency against coalition forces after the Iraq war in 2003.

It had been reported Al-Zarqawi’s most recent campaign was to create problems between Shi’ite and Sunni groups in Iraq with ethnic killings.

For the Iraqi government the killing of the wanted murderer is what they sought but it remains unknown what effect the removal of this known figurehead of the Iraq insurgency will have on levels of violence in the country. Al-Zarqawi was not the only person to oppose the US-backed Iraqi government.

“Zarqawi didn’t have a number two. I can’t think of any single person who would succeed Zarqawi…In terms of effectiveness, there was no single leader in Iraq who could match his ruthlessness and his determination,” was the view of Rohan Gumaratna at the Institute of Defense and Strategic Studies in Singapore.

Applause was heard as Mr Maliki, with U.S. Ambassador Zalmay Khalilzad and U.S. Gen. George Casey, by his side, told news reporters “al-Zarqawi was terminated.”

Sources claiming to be Al-Qaeda in Iraq later confirmed that al-Zarqawi had been killed and said that they would fight the United States and the interim Iraqi government despite his death.

United States President George Bush spoke to journalists in the White House Rose Garden about al-Zarqawi’s death. “Zarqawi’s death is a severe blow to al-Qaeda. It’s a victory in the global war on terror, and it is an opportunity for Iraq’s new government to turn the tide of this struggle,” he said.

The US military also confirmed that six people were killed in the strike, including al-Zarqawi, and his spiritual adviser Sheikh Abd-al-Rahman The death toll is reported at three men, three women.[1] Some reports had said al-Zarqawi’s wife and daughter died. However U.S. officials state that there is no evidence confirming the death of al-Zarqawi’s wife and daughter.

On November 13, Torontonians will be heading to the polls to vote for their ward’s councillor and for mayor. Among Toronto’s ridings is Don Valley West (Ward 26). Four candidates responded to Wikinews’ requests for an interview. This ward’s candidates include Muhammad Alam, Bahar Aminvaziri, Orhan Aybars, Michele Carroll-Smith, Mohamed Dhanani, Abdul Ingar, Geoff Kettel, Debbie Lechter, Natalie Maniates, John Masterson, John Parker, David Thomas, Csaba Vegh, and Fred Williams.

This year’s Leisure Taiwan trade show (a.k.a Taiwan Sport Recreation and Leisure Show) started yesterday, with 131 companies participating including sports media companies such as ESPN and VideoLand Television, businesses selling sports equipment and fitness clubs.

There were also a variety of sports being played in the arena built for the trade show. The events included a 3-on-3 basketball tournament, free style shooting, and bicycle test-riding. In addition, conferences discussed issues related to sports and physical education.

A major topic in the trade show was energy-efficiency and, as a result, bicycles and similar sports equipment were being heavily promoted.

Next Tuesday, companies from the electronics industry plan to promote their industry at “2008 Digital E-Park.” In previous years, organizations from the electronics industry have showcased their products at Leisure Taiwan instead of at the Digital E-Park, so this move has reduced the number of markets covered by Leisure Taiwan.
